Abstract

This article presents a stakeholder-based framework for sustainable human resource management
(HRM) in Nigeria, focusing on talent retention, social integration, and career development. Based on
17 qualitative interviews across the public and private sectors in Lagos and Abuja, the research
identifies key barriers to retention and enablers. The findings position talent retention as a strategic
priority, requiring holistic initiatives across compensation, career development, workplace culture, and
alignment of stakeholder interests to optimise employee engagement. We introduce a StakeholderCentric Talent Retention (SCTR) framework that synthesises organisational justice, social capital, and
human capital investment. This paper contributes to the southern African HRM literature by
highlighting local perspectives and implications for practice and policy.
